Management can be one of the most rewarding roles within an organisation. It can also be one of the most demanding.

Managers often occupy a difficult position between the expectations of senior leadership and the day-to-day needs of the people they manage. They’re expected to deliver results, solve problems, support their teams, manage change and keep performance moving in the right direction, often while dealing with significant pressures of their own, and over time, those demands can take their toll.

Burnout in management isn’t simply a case of feeling tired after a particularly difficult week. When sustained workplace pressure isn’t managed effectively, it can begin to affect motivation, decision-making, relationships and ultimately performance.

Understanding why burnout happens, recognising the warning signs and knowing how to respond can therefore be important not only for individual managers, but for the organisations that depend upon them.

What Causes Burnout in Managers?

There is rarely one single cause of burnout. More often, it develops gradually as different pressures begin to accumulate over time.

Workload is an obvious contributor. Managers may find themselves responsible for their own objectives while simultaneously overseeing the workload, performance and development of an entire team. When resources are stretched or priorities continually change, that responsibility can become increasingly difficult to manage!

There can also be a significant emotional burden attached to management. Managers are frequently the people employees turn to when something goes wrong. They may need to handle conflict, underperformance, absence, difficult conversations or concerns about wellbeing while remaining calm, supportive and professional themselves.

Another common issue is a lack of control. Being accountable for results without having sufficient authority, resources or support to achieve them can be particularly frustrating. Managers can quickly find themselves caught between what their organisation expects and what is realistically achievable.

Change can add further pressure. Restructuring, new technology, hybrid working, economic uncertainty, evolving employee expectations… AI, all require managers to continually adapt. When change becomes constant rather than occasional, even those with years of experience can struggle to find breathing space.

Recognising the Signs

Burnout doesn’t always announce itself dramatically. Often, the first signs are relatively subtle. A manager who was previously enthusiastic may become increasingly detached, irritable or overwhelmed. Decision-making can become harder, communication may suffer, and tasks or conversations that were once handled confidently can begin to feel considerably more difficult.

These changes can also affect the wider team. Managers have a significant influence on the everyday experience of their employees, so when someone becomes exhausted, disengaged or increasingly reactive, morale, communication and performance can all suffer.

Preventing and Managing Burnout

Prevention isn’t about removing pressure altogether. Management inevitably involves responsibility, deadlines and difficult decisions. Instead, organisations need to ensure managers have the skills, resources and support to deal with those pressures effectively.

Clear priorities, realistic expectations and appropriate boundaries all help. So does encouraging managers to delegate, ask for support and recognise when workloads are becoming unsustainable.

Management training and development can also play an important role. Developing skills such as delegation, prioritisation, communication and handling difficult conversations can help managers work more effectively, while giving them greater confidence when dealing with the everyday pressures of leadership.

Of course, training can’t compensate for consistently unrealistic workloads or a lack of organisational support. The two need to work together.

Building Sustainable Performance

The best time to address burnout is before somebody reaches breaking point.

Organisations that regularly check in with their managers, provide appropriate development and create an environment where asking for support is encouraged are far better placed to identify problems early.

Ultimately, high performance shouldn’t mean operating permanently at maximum capacity! Supporting managers to perform effectively over the long term doesn’t just benefit the individual… it helps create stronger teams, healthier workplaces and more sustainable business performance.
